چکیده

Abstract A growing literature has examined how international organizations (IOs) use narratives for self-legitimation—legitimation aimed not at external audiences but IO staff themselves. However, little work examines why some self-legitimation ‘stick’ and others fade away or are challenged by counter-narratives. I address this question focusing on the content of narratives. First, describe lifecycle in IOs, showing they can be endorsed, rejected legitimacy audiences. Next, posit a three-part typology narrative content: purpose, performance politics. Drawing 87 interviews with staff, argue that which focus organizational values norms, more likely to endorsed become dominant, while those politics challenged. Where happens, agents must adjust line audience demands. illustrate two case-studies from United Nations. conclude policy implications these findings, particular importance leaders align internal messaging normative expectations risk demotivation cynicism, ultimately imperiling effectiveness.
